When generative artificial intelligence (AI) began to rapidly spread across college campuses, many institutions responded with understandable caution. Faculty worried about plagiarism. Administrators had concerns about academic integrity. Others raised important questions about privacy, bias and the long-term implications of students relying on technology to complete intellectual work.

Those concerns remain valid. But there are more pressing matters to consider for higher education leaders to consider when it comes to AI.
The conversation in higher education has become stuck on the question of how best to manage AI in the classroom while a more urgent question is emerging outside the campus gates: How do we prepare students for a labor market being transformed by AI?
Employers are not waiting for higher education to settle its internal debates. Across industries, AI is becoming embedded in how work gets done — not only in technology roles, but in marketing, healthcare, finance, logistics, manufacturing and countless other fields. The graduates entering today’s workforce will be expected to understand how to direct AI, use it responsibly and leverage it to improve productivity and decision-making.
The institutions that continue to view AI primarily as a threat to manage risk leave their students unprepared for the realities of the economy they are entering.
AI in nearly every job
The challenge is not that AI will eliminate every job. The challenge is that it is changing nearly every job. As a result, AI requires higher education leaders to take a more nuanced understanding of labor market change.
The most important question is no longer simply, “Which jobs will grow or disappear?” Instead, colleges must ask, “How will AI change the skills required within those jobs?”
The answer varies dramatically by occupation and region. At Northern Virginia Community College, Education Strategy Group (ESG) recently examined how AI is affecting one of the nation’s most dynamic regional economies. What we found should be a wake-up call for institutions everywhere.
Demand for AI-related talent in northern Virginia is more than twice the national average. Yet most of this demand is not concentrated in the small number of workers building AI systems. Rather, it is spread across hundreds of occupations where employees are expected to use AI tools as part of their everyday work.
Our analysis identified only a handful of occupations focused primarily on creating AI technologies, compared with hundreds of occupations requiring workers to apply AI effectively. The implications are significant. While colleges might be tempted to focus on producing more software engineers, data scientists and other technical specialists, employers increasingly need nurses, marketers, project managers, analysts and researchers who know how to use and direct AI productively and responsibly.
The trend is especially visible in occupations that have not traditionally been viewed as “tech” jobs. In northern Virginia, substantial shares of job postings for medical scientists, aircraft mechanics and marketing managers now seek candidates with AI-related skills.
Looking at marketing-related job postings in the region, for instance, shows that roles are increasingly expected to use AI to streamline campaign development and execution. If AI can write a marketing email or build a social media post, postsecondary programs need to evolve to de-emphasize skills that can be automated and build up those that can’t.
Similar patterns are emerging across sectors and regions. In other words, AI is no longer a specialized workforce issue. It is an all-workforce issue.
A deeper dive
Unfortunately, many colleges still lack a systematic way to understand how AI is affecting the career pathways they offer students.
At Nashville State Community College, ESG partnered with institutional leaders to conduct an AI resilience review of several academic programs. The goal was not to determine whether AI would replace jobs associated with those programs. That framing is often too simplistic to be useful.
Instead, we examined how AI might reshape specific occupations, which skills were becoming more valuable, which tasks were becoming more automated and where curricular adjustments could strengthen graduates’ long-term prospects.
The results revealed opportunities that many institutions may be overlooking. In some cases, programs were already cultivating the human capabilities that employers increasingly value in an AI-enabled workplace: communication, problem-solving, judgment, collaboration and adaptability. In other cases, there were opportunities to strengthen AI literacy and ensure students understood how emerging technologies were changing professional practice in their fields.
Most importantly, the review shifted the conversation from fear to strategy. Rather than asking whether AI posed a threat to particular programs, faculty and administrators began asking how they could position graduates to thrive in an environment where AI would become a standard workplace tool.
That distinction matters.
Much of the public discussion about AI and higher education has been framed around disruption. Colleges are understandably concerned about protecting academic quality and preserving the integrity of learning. But if institutions focus exclusively on protection, they risk missing their broader responsibility.
Students do not enroll in college simply to navigate the next semester. They enroll to build opportunities for the decades ahead.
Four points of thought
Preparing students for that future requires colleges to rethink several assumptions.
First, AI literacy should not be confined to computer science programs. Every student, regardless of major, should graduate with a foundational understanding of how AI systems work, where they add value, what their limitations are and how to use them ethically.
Second, colleges must place greater emphasis on durable human skills. As AI becomes more capable of handling routine and procedural tasks, employers increasingly value skills such as critical thinking, communication, teamwork, leadership and complex problem-solving. These capabilities are difficult to automate and essential for effectively working with AI tools.
Third, institutions need stronger connections between labor market intelligence and academic planning. Traditional program reviews often focus on enrollment trends and completion metrics. Increasingly, colleges must also understand how technological change is reshaping occupations and skill demand within their regions.
Finally, higher education leaders should recognize that AI preparedness is becoming an issue with the potential to exacerbate gaps.
Students attending well-resourced institutions or entering elite professional networks are often gaining exposure to AI tools through coursework, internships and employer partnerships. Students who lack those opportunities may find themselves at a growing disadvantage in the labor market.
If higher education’s mission includes expanding economic opportunity, then ensuring broad access to AI literacy and workforce-relevant AI skills should be viewed as a core responsibility rather than an optional enhancement.
The good news is that colleges do not need to predict exactly what AI will look like five years from now to take meaningful action today. They can begin by assessing how AI is affecting local industries. They can examine the resilience of the career pathways they promote. They can integrate AI literacy across disciplines. They can help faculty understand how professional practice is evolving within their fields. And they can ensure students develop the human capabilities that remain valuable regardless of how technology changes.
The institutions that move quickly will give their students a significant advantage. The institutions that do not may discover that while they were debating AI’s role in education, the labor market had already moved on.
The central challenge facing higher education is no longer whether students will encounter AI after graduation. They will. The question is whether colleges will prepare them for it.
